In a report titled Skill shift: Automation and the future of the workforce by McKinsey, the changes in companies’ demand for labor skills and their response strategies in the context of AI were analyzed.

Programmers are in demand

In this report, McKinsey divides work skills into five categories, including physical and hands-on skills (operation, inspection and monitoring of general equipment), basic cognition (including basic data input and processing skills, basic writing, numerical and communication skills), advanced cognition (referring to creativity and the ability to process complex information), social and emotional, and professional technology.

The researchers surveyed volunteers in the United States and 14 Western European countries to measure how much time they spent working on each skill point in 2016, and also projected how the time required for these skills would change by 2030.


Automation and AI will change the skills required in the workforce

The researchers predict that by 2030, the demand for basic cognitive skills will drop by 15%, and the demand for physical and manual skills will drop by 14%.

In contrast, demand for advanced cognitive skills will rise by 8%, while demand for social and emotional skills will rise by 24%. McKinsey predicts that demand for social and emotional skills will grow by 26% across all industries in the United States and 22% in Europe between 2016 and 2030.

In other words, basic and simple mechanical tasks can be handed over to AI, and humans need to further improve their complex skills, give full play to their strengths, and learn more emotional skills.

The change in talent demand has also brought about changes in the corporate form. So how do company managers view this?

McKinsey interviewed 3,031 company managers in the United States and Europe, asking them how they view the impact of AI and automation on enterprise architecture. The results show that AI will have a significant impact on enterprise architecture. This is mainly reflected in the following five aspects:

  • First, companies will experience a mindset shift, with the key to future success being continuous learning and fostering a lifelong learning culture throughout the organization. In our survey, this cultural change was rated by companies in most industries as the most needed change to develop the future workforce.
  • Second, the basic organizational structure of enterprises will move towards cross-departmental and cross-team directions, with one-fifth of respondents saying that cross-functional collaboration is the key to the future.
  • Third, the distribution of work activities will be changed, and work will be constantly "split" and "reorganized." In the survey, 40% of companies called themselves AI advocates and hoped to transfer tasks currently completed by high-skilled employees to lower-skilled employees. Splitting and reorganizing work improves the efficiency of the company and can also create a new set of middle-level skills, called "New Collar."
  • Fourth, more work will be done by freelancers and other third parties. This shift will promote the "sharing" economy, and 61% of respondents expect to hire more temporary employees.
  • Fifth, it will have a greater impact on company executives and HR. 19% of respondents said that executives lack a full understanding of technology, and 88% of respondents said they believe that the human resources department needs to make appropriate adjustments.

Future Talent Development

In order to adapt to the changes in corporate structure and talent types, McKinsey also gave companies some suggestions for adjustment. In simple terms, it is about how to adjust personnel so that everyone can do their best.

For example, retraining. Teach employees new or qualitatively different skills and hire junior employees to train them to adapt to new skills. These actions ensure that functional knowledge, experience, and understanding of corporate culture are within the company. The company can also consider whether to use internal resources and programs for training or cooperate with educational institutions.

Redeployment is another way. Companies can redeploy employees with specific skills to better utilize existing skills. In a survey of company leaders conducted by McKinsey in February this year, 55% of companies with annual revenue of more than $1 billion believed that they would put more people in different or new positions instead of themselves.

Or hiring, the total cost of hiring may be lower than some other options, but it also depends on the skills required. In addition, outsourcing the project to a third party is also possible.
